One of the questions I get asked all the time is…
"Should I pay for my assistant's education and certifications?"
In this episode, we're diving into one of the biggest debates in the salon industry. Should salon owners cover the cost of extension certifications, education, and training? Or should assistants be responsible for investing in their own careers?
I'm sharing exactly how we've approached this in our salon, why I believe ownership matters, and how you can support your assistants without taking on the entire financial responsibility.
✨ Should You Pay for Extension Certifications? Why my answer is usually no—and why learning to invest in themselves is one of the greatest lessons you can teach an assistant.
✨ The 90-Day Reimbursement Strategy A simple system that rewards commitment while protecting your business and encouraging long-term growth.
✨ Your Apprenticeship Is Already an Education Your assistants are learning behind the chair every single day. Hands-on experience, mentorship, and monthly education are already a huge investment in their future.
✨ Using Retail Commission to Fund Education Offering retail commission toward classes can be a great incentive—but make sure you have clear expectations if someone leaves your team.
✨ People Value What They Invest In When assistants contribute to their own education, they're more committed, more engaged, and more likely to take their growth seriously.
✨ Skills Matter More Than Certificates A certification doesn't automatically make someone a great stylist. Consistent practice, coaching, and experience are what truly build confidence and mastery.
✨ Lead with Generosity—But Be Wise Supporting your team doesn't always mean paying for everything. Learn how to create a culture of generosity while also setting healthy business boundaries.
If you've ever struggled with deciding what you should (or shouldn't) pay for when it comes to assistant education, this episode is for you.

This one might hit a nerve… but we’re saying it anyway.

That’s normal. That’s expected. That’s part of the process.
But here’s where things start to go sideways…They stay slow—and you start getting frustrated—without ever giving them a clear target to work toward.
In this episode, I’m breaking down the difference between normal beginner slowness and a full-blown training gap… and what you need to fix ASAP if you want your assistants to actually improve.
We’re talking about:

If I had to rebuild my salon from the ground up… I wouldn’t do ten things differently. I’d do THREE. That’s it.
Because when I look back, most of the struggles I went through weren’t random… they were the result of what I wasn’t doing yet.
In this episode, I’m breaking down the three things that would have changed everything for me sooner—and will for you too.
We’re talking about:
Why hiring from desperation will always cost you more (and what to do instead)
The systems I wish I started YEARS earlier... and how they remove you as the bottleneck
The real reason your team might feel “off”… and how to fix it with one shift
This episode is simple, but powerful.
Because these three things build on each other:
The right people. The right structure. The right direction.
If you’re feeling overworked, doing everything yourself, and stuck wondering where to even start… this is for you.
Pick ONE thing from this episode and start there. That’s how everything begins to change.

Mon, 13 Apr 2026 - 14min - 172 - Are You Afraid of What People Think? Because Same.
Let’s be real for a second…
How many decisions are you NOT making right now because of what someone might think?
Raising your prices.
Changing your schedule.
Having that hard conversation.
Starting something new.
Instead… you overthink it. Sit on it. Push it off.
I’m calling this out because I’ve caught myself doing the SAME thing lately.
And I know I’m not the only one.
So today, we’re talking about the fear of what people think and how it might be quietly running your business behind the scenes.
Not to tell you to stop caring… because that’s not realistic.
But to make sure it’s not the reason you stay stuck or keep playing small.
Because here’s the truth:
You can either build a business that makes sense to everyone else… or one that actually moves you forward. Most of the time, you don’t get both.
This fear tends to show up in three big areas... your clients, your team, and people in the industry.
With clients… you’re undercharging, overworking, and second-guessing everything. You’re scared to raise prices, set boundaries, or change your schedule because of one thought:
“What will they think?”
But the goal isn’t to keep everyone.
The goal is to build something strong enough that the right people stay. And they will.
With your team… you avoid being a leader because you don’t want to be the bad guy.
You hold back on hard conversations, policy changes, or stepping into your next level because you’re worried about how it looks.
But leadership isn’t about being liked.
The cost of being liked by everyone is usually being true to no one... especially yourself.
And then there’s industry and peer fear…The one that makes you feel like you’re constantly being watched.
Posting. Sharing. Growing. Pivoting. Expanding.
“What if people judge me?”
“What if this doesn’t work and everyone sees?”
Let me save you the spiral:
People WILL have opinions.
People WILL misunderstand you.
People WILL talk.
And none of that means anything.
Seriously.
So here’s what I need you to do—
Make the decision.
Stop over-explaining.
And let people think whatever they want without making it mean something about you.
Because it doesn’t.
If you’ve been sitting on something… thinking about something… feeling that pull to make a move—
The time is now.
So make the move.
Because if you’re waiting for everyone to understand your decisions…
or approve of them…
You’re going to stay exactly where you are.
And I know that’s not what you want.
We’ve got BIG dreams to chase.
Their opinion doesn’t pay your bills… but your decisions do.
And the louder their opinions get…
The more important it is that you trust your own.

Mon, 30 Mar 2026 - 23min - 171 - Money Monday #4: The Only 3 Numbers You Need to Track
The one-hour weekly habit that changed everything in my business.
Alright… we made it to the FINAL Money Monday 😭
And I’m not letting you leave this series without something you can actually implement immediately.
I’m giving you my exact monthly profit margin spreadsheet — the same one I use in my business… every single month.
And here’s the best part… I only track THREE numbers.
Simplicity Wins. Always.
I know so many salon owners think they need complicated systems…P&Ls, dashboards, all the reports…
But the truth?
You don’t need more complexity… you need simplicity + consistency.
The Only 3 Numbers That Matter
Every month, I track:
Revenue (what came in)
Expenses (what went out)
Profit (what’s actually yours to keep)
Profit Margin % (how much you’re actually keeping)
That’s it. That’s the system.
Because here’s the reality…
I don’t care how big your revenue is if you’re barely keeping anything.
You can do $500K… $700K… even $1M…
But if you’re only keeping a tiny percentage?
We have a problem.
Let’s Talk Profit (for real)
There’s no magic number.
But what DOES matter?
You are profitable
Your profit is improving month after month
If you’re at 3% right now… amazing. Start there.
Let’s move to 5% → 8% → 10%… and keep going.
That’s how you win.
And for context — a healthy salon typically sits around 8–15% profit margin.
Most are nowhere near that… and that’s exactly why this matters.
Your New Habit
This is your move:
Track your numbers monthly
Analyze them consistently
Make decisions based on DATA… not feelings
No perfection required. Just consistency.
Put it in your calendar right now:
The 5th of every month = Track Your Profit.
Final Thoughts
You don’t need more clients.
You don’t need more time.
You don’t need more information.
You need to start paying attention to your money.
Keep it simple.
Stay consistent.
And make it happen.
Revenue is vanity. Profit is sanity.
And if you don’t know your profit… you don’t know your business.

Mon, 23 Mar 2026 - 18min - 170 - Money Monday #3: Let’s Talk About Credit Cards
Credit cards are either one of the most powerful tools in your business… or the fastest way to completely wreck your finances.
And the truth is… most salon owners fall into one of two categories. They either avoid credit cards completely… or they use them with absolutely no system at all.
Inside today’s Money Monday, I’m pulling back the curtain on exactly how I use credit cards inside my businesses, why they’ve become such a powerful financial tool for me, and the simple rules that keep them from ever turning into a financial disaster.
Because here’s the truth… Credit cards don’t create financial chaos — a lack of discipline does.
When used intentionally, credit cards can actually work for your business, not against it. From points to travel perks, I’m sharing how I run my normal business expenses through my cards and how that strategy has earned me free flights and even a Southwest companion pass.
But there’s a catch… and it’s a BIG one.
I also share the five non-negotiable rules I follow with credit cards and the weekly Money Monday habit that keeps everything under control.
In this episode we’re talking about:
• Why I choose to use credit cards in my businesses
• How I structure my cards across multiple businesses
• The 5 rules I follow with credit cards (no exceptions)
• The biggest credit card mistakes salon owners make
• Why using cards to cover payroll or cash flow is a major red flag
If you’re ready to stop feeling anxious every time you check your bank account and start running your business with more clarity and control, this episode is for you.
And next week inside Money Monday, we’re going even deeper into the 3-number spreadsheet I use to track revenue, expenses, and profit.
Trust me… you’re going to want to stick around for that one! 💰
Mon, 16 Mar 2026 - 14min - 169 - Money Monday #2: What I Do With Every Dollar That Hits My Bank Account
Welcome back to Money Monday — the series where we talk about the numbers, habits, and financial systems that most salon owners avoid… but desperately need to understand.
In this episode, I’m walking you through exactly what I do with every single dollar that hits my business bank account — the weekly system that completely changed the way I run my salon.
Quick disclaimer before we dive in: I’m not a Profit First coach and I’m definitely not a financial advisor. I’m simply a salon owner who implemented theProfit First system by Mike Michalowicz, and it has completely transformed the way I manage money inside my business.
Inside this episode I break down:
💰 The Profit First philosophy and why most entrepreneurs operate with a “leftover mentality”
💰 Why the system uses multiple bank accounts (and why this simple trick works with your brain)
💰 The 5 core bank accounts every business should have
💰 How separating your money creates instant clarity and discipline
💰 The difference between CAPS (Current Allocation Percentages) and TAPS (Target Allocation Percentages)
💰 My Money Monday weekly habit where I allocate every dollar that comes into my business
Instead of the traditional accounting formula:
Revenue – Expenses = Profit
Profit First flips it to:
Revenue – Profit = Expenses
In other words… profit is not what’s left over. Profit comes first.
This system didn’t magically make my business profitable.
What it did do was force me to look at my numbers every single week and make smarter, data-based decisions.
And when you remove your profit first, something interesting happens…You’re forced to run a smarter, leaner, and more efficient business.
Profit First doesn’t make your business profitable.
It reveals whether your business actually is profitable.
If you’re loving the Money Monday series, we’re just getting started. Over the next few weeks we’re diving deeper into the financial habits and systems that will help you stop feeling stressed when you check your bank account and start running a truly profitable salon.

Mon, 09 Mar 2026 - 27min - 168 - Money Monday #1: You’re Busy… But Are You Profitable?
Being fully booked does NOT mean you’re profitable — and some of the busiest salon owners I know are the most financially stressed. In our very first Money Monday, we’re talking about the numbers and habits salon owners avoid but absolutely need if they want real financial freedom.
This episode is all about the one-hour weekly habit that completely changed how I run my business and how I feel about my money.
What We Are Talking About:
Revenue vs. Profit — why big revenue can still leave you feeling broke.
Why being fully booked means nothing if your pricing, productivity, and payroll aren’t aligned.
My exact Monday Money Ritual that keeps me calm, clear, and in control.
The simple 3 numbers I track monthly to make confident business decisions.
Why avoiding your numbers is the fastest way to stay stuck.
The Truth Bomb:
Busy is not a strategy.
Profit margin is.
When you start looking at your numbers weekly instead of emotionally reacting to your bank account, everything shifts — your confidence, your clarity, and your leadership.
Schedule a weekly money date with yourself. That one habit alone can stop financial leaks, reduce anxiety, and help you actually keep the money you’re working so hard to make.
This is just Week One of the Money Monday Series, and we’re only getting started. If you’re ready to stop feeling stressed every time you open up your banking app and start feeling powerful instead — you’re in the right place.

Mon, 02 Mar 2026 - 20min - 167 - How to Deal with Challenging Employees
Because let’s be honest…
Every salon owner has one.
Had one.
Or is currently avoiding one. 👀
If you’ve ever had a team member who:
– Doesn’t listen
– Pushes back on feedback
– Skips meetings
– Gossips
– Drains your energy
– Is wildly talented but slightly (or very) toxic
This episode is for you.
When you first open a salon, you think leadership is:
- Hiring cool people
- Training your team
- Celebrating wins
- Posting team photos
And then reality hits.
Leadership is actually:
– Hard conversations
– Clear boundaries
– Documentation
– Emotional regulation
– Being okay with not being liked
– And holding it together when you low-key want to scream.
In this episode, I break down the 3 REAL reasons someone feels “challenging”:
Lack of Clarity – No standards. No systems. No follow-through.
Skill Deficiency – They were never trained properly.
Character Issue – Gossip. Negativity. Entitlement. Misalignment.
And then I walk you through my 5-Step Framework for handling difficult team members with confidence (and without blowing up your culture):
Regulate yourself first (24-hour rule, always)
Document patterns — not emotions
Have a direct, face-to-face conversation
Create a measurable improvement plan
Decide — growth or release
Sometimes leadership means coaching.
Sometimes leadership means “bless and release.”
You are not a bad leader because someone challenges you.
You become a misaligned leader when you avoid the hard conversation and let it erode your culture.
This one is bold.
It’s honest.
And it might be exactly what you need to hear.

Mon, 23 Feb 2026 - 20min - 166 - No Time to Train? The Lie You Keep Telling Yourself.
You say…
“Not having enough time to train well.”
“The time it takes to train.”
“Not enough time in the day.”
“My time is valuable and it takes time to train.”
“No time to train.”
Sound familiar? 👀
In this episode, I’m lovingly calling you out.
Because I get it. I lived it. I built my salon in the “I’ll train when things slow down” era… and guess what?
Things never slowed down.
We’re diving into the truth behind the “no time” excuse and what’s really going on underneath it:
Why busy feels safe (even when it’s burning you out)
The fear that keeps you doing everything yourself
How short-term comfort is costing you long-term freedom
The systems mistake that’s keeping everything running through you
Why “time isn’t found… it’s chosen”
If you keep saying you don’t have the time to train…
What you’re really saying is that staying busy feels safer than slowing down.
And that’s the lie.
You don’t need more hours.
You need to operate with intention and SLOW DOWN… TO SPEED UP.
No one is coming to hand you more time.
No one is going to clear your schedule.
No one is going to build your systems.
No one is going to protect your future if you won’t.
At some point, you have to decide that your future matters more than today’s urgency and to-dos.
And that decision? Will change your entire life.

Mon, 16 Feb 2026 - 15min - 165 - Is Your Assistant Lazy… or Are Expectations the Real Issue Here?
Ever caught yourself thinking (or saying 😬):
“My assistant is lazy.”
“They don’t take initiative.”
“I’ve told them a hundred times and nothing changes.”
Can we please have an honest conversation.
In this episode, I’m breaking down one of the biggest misconceptions in the salon industry and it might be the ONE THING that is keeping you exhausted, frustrated, and stuck doing everything yourself.
👉🏼 Most assistants are NOT lazy… they’re lost.
When there’s no clear structure, expectations, or path for growth, assistants are left guessing. And guessing looks like hesitation. It looks like waiting. It looks like what we label as “lazy.”
In this episode, we talk about:
Why clarity creates confidenceThe real reason assistants “don’t care” and why it’s usually not personalHow “winging it” in training is costing you time, energy, and moneyWhat assistants actually need to succeed, stay, and growWhy doing everything yourself feels easier… but keeps you burnt outIf you’re already stretched thin, your body is tired, and you are juggling all your clients and the business… This episode is for you!
I’ll also walk you through exactly why The Assistant University exists, who it’s for, and how it helps salon owners just like you:
Stop guessingStop micromanagingStop burning through assistantsAnd finally build a team that truly supports them✨ Enrollment for The Assistant University is officially OPEN — but not for long.

Mon, 02 Feb 2026 - 09min - 164 - I’m Selling My Salon
…and this episode might be the most honest one I’ve ever recorded.
This was not an overnight decision. This has been four years in the making, and inside this episode I’m sharing the real story behind it.
In this episode, I walk you through:
The one decision I made at 23 years old that created every ounce of freedom I have todayWhy stepping away from behind the chair was the hardest and best move I ever madeHow Salon Lace grew 118% after I removed myself as the bottleneckThe huge identity shift that no one talks about when you outgrow a seasonAnd how hiring my very first assistant changed the trajectory of my entire life and careerI’m also sharing the emotional moment, sitting at my kitchen counter as a brand new mom, when I said out loud for the first time, “I think I want to sell the salon.”
In a moment that the salon was doing so damn well… so why did I feel the need and want to sell it? It didn’t make sense.
If you’ve ever:

https://lg-education.mykajabi.com/costylistconfidenceworkshop1?utm_source=Podcast&utm_medium=Episode+163Now let’s get into today’s episode.
I hear this fear from stylists and salon owners constantly:
“What if I train them and they leave?”
“What if I invest the time, money, color, foils, and education… and it doesn’t work out?”Here’s the truth: Fear kills more dreams than failure ever will.
So many of you are making decisions based on something that hasn’t even happened yet.Ask yourself:
Can you afford to be in the exact same place one year from now?Can you keep doing everything yourself? Can you keep trading time for money? There comes a point where you have to use your brain🧠more than your hands. 👐🏼
And if they leave? Let them.
Just like Mel Robbins says — let them. This is a business decision. Stop taking things so personal.Let your dreams be bigger than your fears.
Get uncomfortable. Take action. 💪🏼
Because nothing changes if nothing changes. And if this episode is hitting you, I’ll see you inside The Co-Stylist Confidence Workshop.

Mon, 19 Jan 2026 - 09min - 162 - This Is Why You’re Scared to Hire an Assistant (Even Though You Need Help)
If you’re booked out, exhausted, drowning behind-the-chair and trying to keep the salon afloat… yet you keep telling yourself “I need help”… This episode is for you.
Most salon owners aren’t avoiding hiring because they don’t want the support.
They’re avoiding it because they’re scared as hell and unsure of the unknown. In this episode, I’m getting real and personal about:
One of my first assistants I ever hired… and how she literally never came back from her lunch break 😳The false stories that experience planted in my head (and how they kept me stuck)The TOP 5 fears I hear from salon owners all the time when it comes to hiring help and why those fears feel so realWe’re breaking down fears like:
“I’m scared I won’t be able to afford an assistant.”“What if I train them and they leave?”“What if my clients hate it?”“I don’t have time to train someone.”“What if I hire the wrong person?”And I’m not just calling you out — I’m walking you through:
What’s actually underneath these fearWhy staying comfortable is a dangerous place to beSimple, tangible steps to move forwardThis episode is part mindset shift, part tough love, and part practical strategy!
✨ You can stay comfortable, or you can keep growing. You don’t get both.
✨ Courage > Confidence (confidence comes after the reps)
✨ The biggest risk isn’t hiring an assistant… It is staying exactly where you are one year from now.If you’ve been feeling called out just reading this… Hit play right now!
This one might change the way you see hiring forever. 🎧Mon, 12 Jan 2026 - 31min - 161 - How I Track, Upcharge, and Invoice Color for Booth Renters
Color is one of the largest expenses in your salon… and yet most owners are still guessing. 😬
In this episode, I’m breaking down exactly how we track, upcharge, budget, and invoice color for booth renters at Salon Lace.
If you’re eyeballing color, “doing your best,” or avoiding the numbers altogether… this one’s for you.
Here’s what I’m walking you through:
Why tracking every single drop of color is a non-negotiable in 2026The real reason we provide color for our booth renters (and why most salons don’t)How an all-inclusive color bar elevates creativity, consistency, and the guest experienceThe big mistake I made early on by not upcharging — and how I fixed itExactly how we upcharge renters for color (and what that fee actually covers)How we invoice renters monthly — clean and simpleOur weekly color budgeting method (this is GOLD)The step-by-step system we use to order, stock, and track inventoryHow to get your team fully on board with tracking colorThe hard truth about what happens when someone doesn’t follow the systemI’m also sharing real standards, real policies, and real lessons that I learned the hard way… so you don’t have to!
If you don’t track it, you can’t charge for it, and if you can’t charge for it, you’ll resent it.
🎧 Press play if you’re ready to protect your profit, clean up your systems, and finally stop bleeding money through your color bar.

Tue, 06 Jan 2026 - 30min - 160 - How to Live in the Gain Instead of the Gap
✨ Final episode of The Level Up with Lacey Podcast for 2025 ✨
I’ll be honest, I’m really bad at celebrating how far I’ve come. I move the goalpost fast, judge myself even faster, and usually skip right past the “wow” moment straight into “what’s next?”
In this final episode of 2025, I’m sharing the mindset shift that completely changed my peace, confidence, and anxiety this year- learning how to live in the gain instead of the gap.
We’re talking about:
Why high-achievers and salon owners constantly feel behind (even when they’re winning)The difference between measuring yourself against the future vs. honoring your growthHow living in the gain doesn’t kill ambition — it actually makes it healthierThe exact moment I realized I was standing in a life I once prayed forPowerful reflection questions to help you close out 2025 feeling proud instead of pressuredPlus… I’m sharing a heartfelt thank you and celebrating what WE built together this year — and the growth of this podcast honestly blew my mind 🤍
If you’ve been grinding, growing, building, and still feeling like it’s not enough — this episode is for you.
Let’s pause. Let’s reflect. Let’s finish 2025 in the gain.
I love you guys.
See you in 2026, SO many fun things ahead ✨🎉Mon, 29 Dec 2025 - 15min - 159 - The 6 Non-Negotiable I’d Require of My Assistants Going Into 2026
If assistants feel frustrating, inconsistent, or exhausting… this episode is for you.
Because here’s the truth: that’s usually a leadership and systems issue, not a people issue… Mic drop. 🎤In this episode, I’m breaking down the 6 standards I would absolutely be holding my assistants to in 2026 — not to be controlling, but to create clarity, structure, and confidence for everyone involved.
We’re talking about:
Why your assistant must know and track their numbers (and yours)What “hands-on with every guest” should actually look likeOwning the guest experience- every single timeDaily + weekly debriefs and why silence kills cultureTreating this career like a business, not a hobbyWhy assistants need to actively invest in themselves and their futureThese aren’t random rules.
They’re standards that protect your time, your energy, and your business. If something in this episode hits a nerve… good. That’s usually where the growth is.

A goal without a plan is just a wish.
Last year I hit 7 of my goals, missed 2, and learned that clarity + simplicity always win. The goals with a clear path? I nailed. The vague ones? I outgrew or ignored.Achievement Goals = one result.
Habit Goals = ongoing behavior.
You need both, but not too many.2026 rule of thumb:• Max 8 annual goals• Max 4 habit goals (one per quarter)• Max 4 professional goals
You become what you repeatedly do.
Start With the LifeScore Assessment
If you don’t know where to begin, take the LifeScore Assessment (linked below). It scores nine areas of your life so you know exactly where to focus heading into the new year.

Mon, 27 Oct 2025 - 37min - 150 - The Brutally Honest Truth About Employees, Assistants, and Everything in Between
Everyone loves the idea of having a team… until they actually have one. When I hired my first assistant at 23, I thought it would make my life easier… instead, it made me a better leader. It gave my body a break, but not my mind.
“New level, new devil. New opportunities come with new challenges.”
Fantasy vs. Reality
We all think once we hire, everything will get easier. But in reality, chaos comes first. You go from working in the business to growing people.
Assistants: The Most Misunderstood Role
Assistants aren’t “help.” They’re our right hand, our Co-Stylists, our future leaders. When you hire out of desperation, you create misalignment not culture.
“You can’t lead people until you’ve learned how to train them.”
The Hard Truths
You’ll be the bad guy sometimes. You’ll lose sleep. You’ll care more than they do. But every tough moment shapes you into the kind of leader your team deserves.
“If you avoid confrontation to keep the peace, you’ll start a war inside yourself.”
Why We Do It
Because it’s worth it, the lightbulb moments, the growth, the legacy. Leadership stretches you. It’s hard as hell, but it’s the most meaningful work you’ll ever do.

1. The Concept:
Every guest drew a card when they walked in- and their discount depended on it:
2–10 = 15% off, Face cards = 20%, Ace = 25%, Joker = BOGO.
Once guests held that discount in their hand, they couldn’t resist stocking up.2. The Team Incentive:
Stylists kept the cards from guests who purchased retail and built poker hands throughout the week.
Best 5-card hand won prizes - everything from gift cards to a Redken Symposium ticket.3. The Vibe:
Poker decorations, upbeat music, and cards taped to mirrors the whole salon came alive.“Don’t just decorate your salon - activate it. The energy should hit your guests the second they walk in.”
4. Why It Worked:
Created momentum and competition
Boosted sales instantly
Strengthened salon culture
Don’t overcomplicate your holiday marketing. All you need is creativity, a competitive twist, and a team that’s excited to play the game.

Mon, 13 Oct 2025 - 12min - 148 - Are Your Expectations Too High as a Salon Owner?
“Am I too intense? Do I expect too much? Am I the problem?”
If you’ve ever asked yourself those questions, you’re not alone.
In today’s episode, I’m pulling back the curtain on a conversation that so many salon owners are having behind closed doors. Maybe you’ve had a stylist say, “This job is too mentally taxing.” Maybe a team member made you feel like your standards are “too much.” And maybe, just maybe, you’ve found yourself softening your expectations out of guilt.
I get it. I’ve been there. I even had one of my own leaders tell me that everything we were doing inside Salon Lace, one-on-ones, assistant classes, extension training, photoshoots, retreats, train-the-trainers was “TOO MUCH.” And I’ll be honest, for a moment, it made me want to shrink back and do nothing at all.
But here’s the truth: high expectations are not a weakness. They’re a leadership strength when they’re clearly communicated.
What You’ll Learn in This Episode:
✨ Why guilt creeps in when your team pushes back, and how to stop doubting yourself.
✨ The difference between a wrong fit and a right fit (and why the wrong ones will always call your standards “too much”).
✨ Why lowering expectations doesn’t protect your salon, it destroys your culture.
✨ The balance of grace: how to show compassion without lowering your standards.
✨ How to set crystal-clear expectations from Day 1 so your team knows exactly how to rise to the bar. Here’s the reframe: it’s not about lowering the bar. It’s about finding people who are willing and excited to rise to it.
Because the right people? They’ll call your standards home.
This week, I want you to audit your expectations.
Where have you lowered the bar out of guilt? And how can you reset it clearly with your team?Need help creating those expectations?

Mon, 06 Oct 2025 - 21min - 147 - Cancelled Culture: Why Stylists Quit Instead of Facing Conflict
If you avoid conflict to keep the peace, you start a war inside yourself...
Sit with that for a second.
In this episode, I’m diving into one of the toughest, but most necessary parts of salon life: conflict. We’re talking about why so many stylists bounce at the first sign of tension, why it’s destroying salon culture, and how you can start repairing instead of replacing.
I’ll share personal stories from my own leadership journey (yep, the messy conversations I wish I didn’t have to have), plus practical tools you can use to face conflict without blowing up relationships. By the end, you’ll walk away with a simple framework that works in any salon conversation owner to stylist, stylist to stylist, or anywhere in between.
Here’s what you’ll learn in this episode:
Why “cancelled culture” is killing growth in salons and shortening careers.
The mindset shift from replace to repair and why it multiplies trust.
The REPAIR framework: six steps to navigate tough conversations.
Team agreements that keep culture strong (and prevent ghosting + gossip).
The difference between protecting your peace and canceling conflict.
How to coach yourself and your team to handle conflict with confidence.
Conflict avoided becomes conflict compounded. Conflict processed becomes trust deposited.
If you’ve been peace-keeping to avoid a scene, it’s costing you more than you think. This is your challenge: water your own grass. Have the hard conversation. Growth is on the other side.
👉🏼 Tune in now to hear why cancel culture doesn’t belong in your salon and how to start building a culture of repair instead of replacement.

Mon, 29 Sep 2025 - 24min - 146 - How to Hire for Chair Rental Without Wrecking Your Salon Culture
Back in 2020 when we switched to a rental/hybrid model, I made a big mistake: I brought in renters from other salons who weren’t aligned with our culture. They were talented, sure… but they didn’t know our systems, our standards, or the “Salon Lace way.” And honestly? That was on me.
That’s when I realized: chair rental without structure = chaos.
In this episode, I’m sharing how we turned things around and why, at Salon Lace, the cost of admission is simple, every renter goes through our Assistant Program. It protects our culture, sets clear expectations, creates consistency for guests, and builds a team that feels connected (even in a rental model).
We’ll also talk about what to do with experienced stylists, how to market chair rental the right way, and why your culture is the real selling point.
🎧 Tune in to learn how to protect your culture, avoid the chaos, and build something lasting.

Mon, 22 Sep 2025 - 20min - 145 - Is Minimum Wage Fair Pay for an Assistant?
Minimum wage in Oklahoma has been $7.25 since 2009 and for years that’s exactly what I paid my assistants. Later, I raised it to $10 an hour… and nothing changed. So why do salon owners feel pressured to pay assistants “well above” minimum wage?
In this episode, I’m sharing the pros, cons, and my perspective on paying assistants minimum wage, how to set pay based on your numbers (not guilt), and why your culture and education matter far more than the hourly rate.
What You’ll Learn:
The real pros and cons of minimum wage payHow to calculate what your salon can actually affordWhy assistants don’t choose salons based on $1–$4/hour differencesSimple ways assistants can earn more beyond base payMy POV: pay what’s sustainable and release the guiltKey Takeaway

Mon, 25 Aug 2025 - 28min - 141 - Why I Mute and Unfollow Ex-Employees
Sometimes leadership comes with tough choices, and yes, that includes hitting “mute” or “unfollow” on social media when a team member leaves your salon. In this episode, I’m getting real about why protecting your energy isn’t pettiness- it’s self-care, boundaries, and emotional maturity.
If you’ve ever felt that gut-punch when someone moves on from your team, this episode gives you permission to do what’s best for YOU while continuing to grow as a leader.
What You’ll Learn in This Episode:
Why I mute or unfollow former team members: Protecting your energy isn’t about bitterness it’s about healing and growth.
How to handle the emotions: It’s okay to hurt, but still do what’s best for your mental and emotional health.
Boundaries as self-respect: Social media doesn’t need to control your peace.
The truth about social media vs. real life: Seeing every move someone makes doesn’t mean it serves you.
Permission to take intentional space: This isn’t permanent- do what’s right for you without explanations.
This isn’t about pettiness- it’s about presence, purpose, and peace. Your role as a leader is to stay grounded. Sometimes that means stepping back and putting yourself first. Mute the noise, protect your peace, and never apologize for doing what keeps your heart steady and your eyes forward.Follow us on social!

Mon, 18 Aug 2025 - 13min - 140 - Sticky Boobs & Split Pants: The Wardrobe Malfunctions We’ll Never Forget
We’re switching gears this week, friends… because sometimes you just need a good laugh (and maybe a leadership reminder snuck in at the end).
In this episode, I’m spilling the tea on the most outrageous, did-that-really-just-happen wardrobe disasters from behind the chair, mine, my team’s, and even my students’. We’re talking:
The Great Sticky Boob Slip of 2018 – when your “support system” abandons you mid-appointment and suction cups itself to the salon mat in front of your guest.
Ripped & Exposed – the day a pair of pants decided to give up on life in the middle of a service.
The Bebe Breakdown – a jumpsuit, no underwear, and a full crack-to-collarbone rip (plus a heroic husband with a needle and thread).
You will laugh. You will cringe. You will never look at your backup outfit stash the same way again.
But don’t worry this isn’t all chaos. I’m also sharing:
✅ What to do in the moment when a team member has a wardrobe malfunction.
✅ Why your dress code policy matters for your brand.
✅ A ready-to-use script for having those sometimes awkward dress code conversations.Because yes, you can laugh until you cry and still lead like a pro.
💡 Key Takeaway: What you permit, you promote. Your team’s wardrobe matters for your culture and your brand—so keep it classy (or at least keep it covered).

Mon, 11 Aug 2025 - 20min - 139 - The Serial Signer Upper – I'm Calling Your Ass Out!! (Yes, I’m talking to YOU… with love 😉)
Are you constantly signing up for courses, masterminds, or memberships… but nothing is actually changing in your business?
In this episode, I’m calling out the Serial Signer-Uppers, the stylists and salon owners who are stuck in a never-ending season of “yes.” You know the drill: you sign up for the thing, download the workbook, watch a few trainings… and then it collects digital dust. 😵💫
Here is the truth: education without implementation is just a cute distraction.
You’re buying the planner but not planning.
You’re getting the guide but not taking action.
You’re showing up for every class but still feeling stuck. Here’s the truth no one wants to say out loud:
Over-consuming education is keeping you overwhelmed and under-performing.
You don’t need more strategies. You need structure. You don’t need more info. You need to finish what you started. In this episode, we’ll dive into:
Why emotional buying leads to educational burnout 💸
The danger of always living in a “season of yes”
How a season of no can skyrocket your business growth
The questions you must ask yourself:
👉🏼 Are you collecting or creating?
👉🏼 Consuming or committing?
👉🏼 Watching others or working on your own business? If you’ve ever said, “I’m such a serial signer-upper”this one’s for you. We’re talking tough love, powerful mindset shifts, and a big ol’ permission slip to slow down and implement.

That was the message my student (and dear friend) received from a client — and she was crushed. The client didn’t understand why an assistant had worked on her, questioned the pricing, and accused her of being unethical.
Oof. Those texts hit hard — especially when you’re working so hard to build something bigger than yourself.

Because moments like this? They’re not the end — they’re a part of the growth.
Inside this episode, we’ll unpack:
The exact message a client sent that left one of my students reelingWhy feedback like this stings — and how to process it without spiralingWhat this kind of pushback really means (and doesn’t mean) about your businessHow to respond with leadership, clarity, and confidenceWhy building an assistant program will always come with a learning curve — for you and your clientsThis is the pep talk you need when things feel shaky and you’re questioning it all.

Mon, 09 Jun 2025 - 17min - 130 - I'm spilling the tea on how I lost 9 stylists - Part 2 - My story on choosing silence
Let’s talk about silence — not as weakness, but as power.
In today’s episode, I’m pulling back the curtain on a tough chapter in my leadership journey. Earlier this year, I released a podcast episode that stirred up some real emotions — especially with a few former team members. I almost didn’t post it. I questioned everything, even texting Mel asking, “Should we really release this?” But I knew in my gut that I needed to share my truth.
What happened next?
I got pages of feedback from past employees — some hadn’t worked with me for over six months. I asked for honesty, and they gave it to me. Some of it was helpful. Some of it hurt. A lot.And to top it off… it all unfolded in the middle of our big Assistant University launch.
People were texting me, “Did you see what so-and-so said?” Screenshots were flying. Stories were being posted. The pressure to respond? Massive.
But I didn’t.
Instead, I chose silence.
I chose leadership over drama.
I chose peace over pettiness. This episode is about what that season taught me — about boundaries, maturity, and trusting yourself even when it feels like the world is watching.
Because not everything deserves your energy.
And sometimes, the most powerful move you can make is saying nothing at all.Inside this episode, you’ll hear:
Why getting the “last word” doesn’t always serve youWhat happened behind the scenes after a vulnerable episode went liveThe emotional rollercoaster of receiving unfiltered feedbackHow I handled public criticism during one of the biggest launches of my businessWhy silence can be the strongest response as a leaderIf you’re navigating leadership, boundaries, or backlash right now… this one’s for you.

Let’s talk about the unsexy hour that completely transformed my business.
In this episode, I’m pulling back the curtain on the one hour each week that made the biggest difference in my salon’s financial health — and no, I’m not the one categorizing every transaction.
From bi-weekly meetings with my CFO to reviewing monthly P&Ls and making data-backed decisions, I’m sharing exactly what this rhythm looks like inside both LG and Salon Lace. Mon, 19 May 2025 - 19min - 127 - How to Stop Being an All-or-Nothing Thinker
Ever feel like you’re either winning big or completely failing? That black-and-white thinking kept me stuck for years — and in this episode, I’m sharing how running a half marathon (and nearly falling apart during it) became the wake-up call I didn’t know I needed.
I’ll break down how the all-or-nothing mindset shows up in your business, keeps you in perfection mode, and delays the growth you’re working so hard for. More importantly, you’ll learn how to shift into progress-focused thinking that actually builds momentum — even when things feel messy.
This episode is your permission to stop waiting for perfect, start taking action now, and finally move forward with confidence.
🔑Key Takeaways:
- Flexibility fuels growth – Missed goals aren’t failures. They’re feedback.Launch before you’re ready – Imperfect action is better than no action.Ask better questions – When quitting feels tempting, ask: “What’s the next step if quitting wasn’t an option?”
🎧 Hit play and let’s break the cycle of all-or-nothing thinking — for good.

Mon, 14 Apr 2025 - 48min - 117 - What to do when your team SUCKS at social media... How do you get them onboard?
Are you constantly reminding your commission stylists to post their availability on social media? Feeling like a broken record while they keep saying things like “I don’t like being on camera” or “I want to be private”?
In today’s episode, we’re diving into the frustration that comes when your service providers aren’t pulling their weight when it comes to marketing themselves. Because let’s be real: it’s 2025… and social media is not optional anymore.
We’ll cover:
What to do when a stylist "doesn't like technology"How to motivate team members without bribing or babysittingThe difference between burnout and just not knowing what to doWhy leading by example is more powerful than micromanagingHow to set crystal-clear expectations about social media… from DAY ONEWe’re also tackling the big question:
Are they even the right fit for your team?Because if a stylist can’t—or won’t—commit to building their clientele, that’s not just a social media problem… that’s a culture problem.
🔥 BONUS RANT:
“I don’t know what to post”
“I don’t like it”
“I feel salesy”
Excuses or real roadblocks? We unpack both.Let’s normalize saying:
“You GET to do social media.”
It’s not your job to build their books for them—it’s theirs. And marketing today is just as important (if not more) than the technical side of doing hair.Grab Lacey’s social strategies, social commitment, and social batch training here⤵️

Mon, 07 Apr 2025 - 25min - 116 - My Employees are getting casual and sloppy on dress code… HELP!!!!!
If your salon team has been showing up a little too casual lately, you’re not imagining it… and you’re definitely not alone! 😅
In this episode, we're getting real about that moment every salon owner dreads: when your once-polished, on-brand team starts looking more “Sunday Target run” than “$100/hour luxury service.” But don’t worry—we’re not here to shame anyone or stir up drama. We’re here to fix it with love, leadership, and zero nagging.
Here’s what we cover:
⭐️1:1 conversations are your best friend
No one wants to be called out in front of the whole team—ever. Keep it private, respectful, and rooted in standards, not opinions.⭐️ Bring the receipts (aka your dress code)
You made that dress code policy for a reason. Now it’s time to print it out, reference it, and use it during your one-on-ones as a neutral, non-judgy reminder.⭐️ Make it about self-reflection, not criticism
Ask your team members: “On a scale from 0 to 10, how do you feel you’ve been representing our brand with your appearance lately?” This flips the script and encourages honest conversation.⭐️ Visual dress code guides = your secret weapon
If you made them… USE them! Bring them out seasonally for fresh inspiration and to re-align your team’s look with your brand vibe.⭐️"Target cute" ≠ "Salon appropriate"
We said what we said—with love! There’s a major difference between weekend casual and looking like the beauty professional you are.⭐️ Hair and makeup? NON-NEGOTIABLE.
We're in the business of beauty! Your look is your first impression, and it speaks volumes before you ever say a word.⭐️ Look good → Feel good → Show up better
Confidence is contagious. And when your team is put together, it sets the tone for client trust and higher-level service.⭐️ You set the standard
If you’re showing up in yoga pants and a messy bun, that’s the tone you’re setting. Step into your leadership power and model what you expect.Hard conversations might feel awkward—but avoiding them can cost you your brand. Tune in for practical scripts, mindset shifts, and a whole lot of encouragement to help you navigate these conversations! 💪🏼

More clarity, more impact, more income, and more joy. It’s time to trade overwhelm for intention and get laser-focused on what truly moves the needle in your salon and life.
What We Cover:

Mon, 03 Feb 2025 - 21min - 107 - I’m spilling the tea on how I lost 9 stylist last year
Join The Assistant University here ⤵️

Growing a team is HARD AF, and in this episode, I’m spilling the tea on how I lost 9 stylists last year. Yep, you heard that right—9. The truth is, growing a team comes with its challenges, and no one ever said it was easy. People will come and go, and that’s a reality we have to face as salon owners.
In this raw and honest conversation, I’ll share why these stylists left, the mistakes I made, and the lessons I learned along the way.
Here’s what you can expect in this episode:
Why some stylists had a false sense of hope and thought they could earn more elsewhere. How misalignment with core values played a role. The impact of boredom, change, and a desire for new scenery. The big mistake I made—not hiring soon enough! The power of growing and empowering artists to eventually go out on their own. Tips for rental salon owners on staggered contracts to avoid major turnover at once.I’m also diving into the importance of exit surveys (yes, we might even dedicate an entire episode to these later!). And while losing 9 team members was tough, it’s taught me so much about resilience, leadership, and the value of leaning in harder when someone leaves.
Key Takeaways:
High performers don’t need babysitting, and true talent doesn’t create drama. Why it’s crucial to set non-negotiable standards, let go of weak links, and lead with confidence. The importance of recognizing that some people come into your life for a reason, a season, or a lifetime.I’m here to remind you that if I can lose 9 team members, you can overcome losing 1 or 2. Your best stylists might be the ones you haven’t even met yet! So, keep going, have the courage to hire again, and trust in the journey.
Bonus Invite: Don’t miss out on my upcoming free Co-Stylist Confidence Workshop! I’ll be sharing:
