Leighton Walker is joined by Emma Highwood, Head of Women's Development at England Golf, to discuss the organisation's work to grow women and girls' involvement in golf and the forthcoming Women and Girls Summit, taking place on 9 October at the East Midlands Golf Centre in Nottingham.
The summit follows England Golf's club workshops earlier in the year and will bring together clubs, industry representatives, women's golf groups and voices from other sports to share ideas and explore practical ways of creating a more inclusive and welcoming environment for women and girls.
The conversation looks at the opportunity for golf around wellbeing, community and social connection. Emma explains how England Golf is working with around 40 clubs to test new approaches to attracting younger women, with clubs exploring combinations of golf, yoga, Pilates and other activities. The discussion considers whether clubs need to think differently about what they are actually selling – with community, belonging and wellbeing potentially as important as the golf itself.
Leighton and Emma also explore the growth of independent women's golf groups and what traditional clubs can learn from their success. Making people feel welcome, removing unnecessary restrictions and offering more flexible ways to play – including four, six and nine-hole formats – could all help create stronger pathways into club golf.
The conversation also covers the importance of women in leadership and England Golf's Women's Leadership Programme, as well as the 40-club pilot, which is taking a collaborative approach to understanding individual club challenges, targeting specific audiences and developing appropriate offers.
Emma provides an update on the renewal of the R&A Women in Golf Charter, originally launched in 2018 with around 670 clubs signing up. The refreshed approach focuses on equitable course access, volunteer diversity and membership opportunities, with around 300 clubs currently indicating they are keen to renew.
Finally, Leighton and Emma look ahead to the Women and Girls Summit and the importance of clubs learning from one another, as well as from other sports. The overriding message is that there is real momentum around women and girls in golf, but continuing that progress will require clubs and the wider industry to challenge existing practices and think differently about what golf has to offer.

In this episode of Golf Club Talk UK, Leighton Walker is joined by Scott Weale, General Manager at Tandridge Golf Club, alongside James Brockington, General Manager at Henley Golf Club and co-host of Golf Club Talk UK. The conversation focuses on Scott's journey from greenkeeping and Course Manager to General Manager, and the opportunities and challenges that come with making that transition within the same club.
Scott talks about his early introduction to golf and greenkeeping before moving to Tandridge and taking on a significant programme of course improvement. This included major tree work to improve light and air, the installation of a new irrigation system, and an extensive bunker restoration programme with architect Tim Lobb. The aim was to restore elements of Harry Colt's original design while making the course more sustainable and manageable for the greenkeeping team. He also recalls the extraordinary storm that dumped around 50mm of rain in 45 minutes immediately after an England Golf championship, devastating the bunkers and ultimately helping unlock the next phase of the restoration project.
With much of the major course investment now complete, Scott explains why the next few years will be about consolidation before attention eventually turns towards the clubhouse. The conversation then moves to his transition into general management, including the importance of formal education through the CMAE, the transferable skills gained from managing a major course budget and the reality of taking responsibility for the whole club.
Scott is refreshingly honest about the challenges of his first year in the role, particularly managing his time, resisting the temptation to do everything himself and learning just how much work takes place behind the scenes in a golf club office. He also discusses building a strong team, empowering people and learning to step back from the greenkeeping operation and allow Course Manager Tom Platt to make his own decisions.
The conversation moves into Tandridge's future strategy, including Scott's plans to develop the club's food and beverage operation. Rather than simply replicating what other golf clubs are doing, he is looking towards the wider hospitality industry, with a more focused menu, better service and high-quality grab-and-go options designed around the needs of a changing membership.
There is also plenty of discussion around member expectations and the delicate balance between protecting the character of a private members' club and making the most of commercial opportunities. Scott talks candidly about the difficulty of accepting that not everyone will agree with the direction of travel, while remaining committed to the long-term vision for Tandridge.

Tom explains why he believes water security is the single biggest challenge facing golf, with wetter winters, increasingly dry summers, rising costs and greater restrictions all placing pressure on clubs and their ability to keep courses playable. Leighton Walker is joined by David Addison, General Manager at Kilmarnock (Barassie) Golf Club, and Steve Neilson, Chair of the club, for an in-depth conversation about governance, leadership and the relationship between a golf club's board and management team.
David returns to the podcast for a third time, and Steve explains his route into the chair role and how his background in business, construction and dispute resolution has influenced his approach to club governance.
A major focus of the conversation is the governance structure that has helped transform Barassie. The club moved away from a traditional model of the captain effectively overseeing everything to a structure that separates the business responsibilities of the council from the golf and social responsibilities of the captains' committee. David and Steve explain how that has created clearer lines of responsibility, greater accountability and a stronger platform for long-term development.
The pair also discuss the importance of trust, communication and empowerment in the relationship between chairman and general manager. Rather than becoming involved in day-to-day operations, Steve's role is one of oversight, challenge and support, allowing David and his senior management team to get on with running the club while ensuring decisions are properly tested and reported.

Looking ahead, Barassie has an ambitious programme of investment, including a major refurbishment of the men's locker room, bunker redevelopment, potential changes to three of the course's weaker holes, improvements to practice facilities and plans for a new swing room. Irrigation and water security are also becoming increasingly important considerations for the club.
Throughout the conversation, David and Steve return to the same themes: good people, clear responsibilities, trust, transparency, accountability and continual improvement. This is a fascinating look at how a chairman and general manager can work together effectively while maintaining the right balance between governance and management.

Leighton Walker is joined by Richard Flint, COO of England Golf, Joshua Reynolds, Data and Insights Manager, and Matt Draper, Development and Memberships Director, to discuss England Golf's latest research into participation – The Golfers' Journey.
Originally undertaken in 2018, the research has been refreshed to look at the full spectrum of golf participation, from leisure golfers playing crazy golf, adventure golf, driving ranges and simulators through to recreational and regular golfers and golf club members.
The research estimates that more than 12 million adults in England participated in some form of golf in the previous 12 months, including around five million leisure golfers and more than 4.5 million recreational golfers. The figures highlight the enormous potential market for golf beyond traditional club membership.
One of the most striking findings is that 73% of leisure golfers are female, while female representation falls significantly as participation moves towards regular on-course golf and club membership. The panel discusses what this, alongside other findings around ethnic diversity and disability, tells us about the opportunities – and barriers – facing the industry.
The discussion also explores why people play golf, with enjoying the outdoors, spending time with family and friends, fun and entertainment, relaxation and wellbeing all featuring strongly. The panel considers whether golf does enough to communicate these wider benefits and whether the industry needs to talk about the game differently.
For golf clubs, the research raises important questions around membership. With more than two million people playing an 18-hole course at least once a month but not currently taking up membership, could more flexible membership options, shorter formats and stronger links with off-course facilities provide a route into club membership?
Richard, Joshua and Matt also look at the importance of using data to challenge perceptions of golf, the environmental and economic contribution of the sport, advocacy and word of mouth, and how England Golf intends to build on The Golfers' Journey through further research into areas including membership, women in golf, coaching, wellbeing, technology and AI.
The overriding message is a positive one: there are millions of people already engaging with golf – the opportunity now is to understand their journey better and make it easier for more of them to take the next step.

Candi's route into golf was far from conventional. Monique is the Chief Empathy Officer at Unchain and Partner for People and Performance at Himalayas Golf.
A central theme throughout is simple but powerful - greenkeepers are the experts, and great GM's position them as such. The best clubs operate well when the GM and Course Manager act as one team, working shoulder to shoulder with alignment, and mutual respect. The discussion explores why GM's should empower and elevate their Course Managers, putting greenkeepers into the arena through committee/board meetings, stakeholder discussions, and strategic conversations, while also protecting and advocating for their teams internally.
The episode also focuses heavily on expanding the influence of Course Managers, particularly when communicating the value behind major projects such as a £100,000 bunker renovation for example. The key here is presenting well-researched and thoughtful proposals so that the decision makes itself.
The conversation also dives into a great analogy with agronomy, including why hollow tining is essential for building stronger root systems to allow better growth. Golf courses are increasingly part of planning discussions because they occupy large areas of land, often near towns and cities where housing demand is rising. While some renewed publicity has sharpened the debate, that visibility can and should lead to a more balanced conversation about what this land delivers beyond sport, alongside legitimate questions about access, land use priorities, and long-term value.
Modern golf is increasingly being recognised for its role in land stewardship. Courses provide extensive green space in developed areas, support wildlife habitats and biodiversity corridors, and maintain tree cover, grassland, and water features. In many cases, they act as a buffer against urban sprawl. At the same time, this value is not uniform; outcomes depend heavily on how land is managed and how accessible those benefits are to the wider community. Well-managed courses can function as multi-use landscapes rather than single-purpose venues.
Environmental standards across the sport are improving. Many clubs are reducing chemical and water use, expanding natural rough and wild areas, and creating habitats for pollinators and wildlife. However, there is still variation across the sector, and expectations are rising. Organisations such as England Golf are supporting clubs with sustainability frameworks and practical guidance, helping to embed more consistent and measurable environmental management.
Habitat mapping is becoming an important tool. Clubs are using it to understand their ecological baseline, demonstrate environmental value, and identify opportunities to enhance biodiversity. This is increasingly relevant in planning, where evidence-based environmental value carries more weight and unsupported claims carry less.
Planning policy, including the National Planning Policy Framework and Biodiversity Net Gain requirements, means land is now assessed on environmental, social, and economic contribution. This creates both pressure and opportunity for golf: pressure where land is seen as underutilised, and opportunity where courses can clearly evidence their contribution, potentially including Biodiversity Net Gain delivery.
For clubs, the shift is practical rather than theoretical. Those managing land with long-term environmental intent, improving transparency through data, and engaging proactively with planners and local communities are better positioned to navigate change. Those that do not may find decisions being made without them.
The direction of travel is clear. Golf is moving from being seen as land-intensive to being judged on how responsibly that land is managed. Where clubs can demonstrate real environmental and community value, they are far better placed to protect, enhance, and justify their role in the landscape going forward.

Leighton and James had the pleasure of visiting the delightful Woking Golf Club, where they enjoyed a round of golf followed by an in-depth conversation with Managing Director, Scott Clark.
Scott has been at Woking for nearly two years and brings a wealth of experience to the role. In that time, he has quickly set about refining the club's governance and establishing a clear and ambitious ten-year strategic plan.
In this episode, we explore key elements of that plan, including course improvements, enhancements to the clubhouse and facilities, and the overarching vision built around seven strategic pillars. A particularly interesting aspect of Woking's approach is its governance structure, with five dedicated working groups each overseeing a pillar, all under Scott's leadership.

Leighton recently attended a Women's Club Growth Workshop at Greetham Valley Golf Club. Following the event, he spoke with Emma Highwood, Head of Women's Development, and Lauren Spray, Women & Girls Manager, who led the day.
In this episode, they reflect on the workshop content while exploring some of the wider challenges facing the game. The conversation looks at why female participation in the 18-50 age demographic remains low (currently 2% of total membership numbers), as well as the key barriers that are preventing more women from getting involved in golf. Non-club golf participation among women is much higher and how can clubs start to replicate this? Emma and Lauren also share practical insights into how clubs can create more welcoming, inclusive environments that encourage participation and long-term engagement.
They go on to discuss three core areas that clubs can focus on to grow their women's sections, including understanding and making better use of their existing facilities, gaining genuine buy-in from across the club, and putting in place simple but effective actions that can improve the chances of success.

We use this term deliberately, because swing speed is what really determines distance and ball flight, and a large proportion of the golfing population fits into this category. Leighton recently sat down with renowned golf course architect Thad Layton at the stunning Walton Heath Golf Club to discuss Thad's career journey, design philosophy, and his exciting transition into launching his own design firm.
The conversation then dove into one of the most important and evolving topics in modern golf architecture: the "design and build" method vs. the traditional "design and contractor" approach. With more courses opting for design and build, Thad shares valuable insights into why this method is gaining traction—particularly its ability to foster creativity, ensure design intent is preserved on-site, and deliver a more unified final product.
Thad also shared highlights from his current tour through the south of England, where he's been playing many of the region's iconic heathland and links courses. He reflects on what he's learned from these historic sites and how they continue to shape his perspective as a designer.
To cap things off, Leighton and Thad took to the course themselves to experience Walton Heath firsthand—one of the finest examples of heathland golf and a source of inspiration in its own right.
